The Role of Employee Talent Development in Retaining Top Performers

Managers, how many times have you heard your employee say in an exit interview that they are leaving their job for another opportunity that offers more growth potential? In the last 5 years as an HR Director, I've heard this given as the primary reason for leaving a job MORE than I hear higher compensation as the reason. A shift has happened and opportunities for employees to develop their talent are now more important that ever in retaining top performers.

The importance of employee talent development

Companies that invest in developing their employees' skills and talents are more likely to retain their top-performing staff. You might assume that the key driver in employee retention is compensation... When I first started in HR that was my assumption. But the workforce is changing as new generations with different priorities are coming of age. Employee learning & development has now become the key driver for employee engagement (and in turn retention). LinkedIn's Workforce Learning Report found that a staggering 94% of employees would stay at a company if they invested in the employee's learning and development. That's huge!

Employee talent development is crucial for nurturing the abilities of employees and helping them grow within your organization. At the Growth Edge Project, we believe that the key to unlocking employee retention is through a focus on employee engagement and development. Gallup, a leader in organizational research, found that 70% of the variance in team engagement is directly related to the quality of the manager or team leader. And more importantly, they found that higher levels of employee engagement resulted in higher the levels of employee performance.

By providing training and opportunities for growth, businesses can ensure that their employees stay engaged and motivated. This, in turn, leads to higher retention rates of top performers who feel valued and supported in their career advancement. And higher retention of employees is just good business. Consider these stats... It can cost upwards of $1,500 to replace an hourly employee, 100% to 150% of an employee's annual salary to replace a technical position, and over 200% of an employee's annual salary to replace a C-suite executive. Business leaders can't afford unnecessary recruiting, onboarding, & training expenses right now. So a focus on talent development, and in turn retention, is critical.

Identifying top performers in your organization

Top performers in your organization are those employees who consistently exceed expectations and deliver exceptional results. If you do an annual performance review rating, we're talking those 4s and 5s (if you rate on a 1-5 scale). Identifying these individuals is crucial for the success of your team. This also serves as an indication of where to invest your talent development resources. Consider the following characteristics of top-performers:

  • Goal-Oriented: Look for employees that set goals, develop action plans to achieve these goals, and follow-through.

  • Consistent Excellence: Look for employees who consistently achieve their goals and produce high-quality work.

  • Adaptability: Look for employees that can roll with the punches; if they are presented with a challenges, they have the ability to reflect, adjust, and continue moving forward.

  • Innovative Thinking: Seek out employees who think outside the box, propose creative solutions, and contribute new ideas to the team.

  • Positive Impact: Recognize team members who have a positive impact on the workplace culture, boosting morale and motivation among their peers.

  • Growth Mindset: Lastly, look for employees with a growth mindset; those employees who see challenges as an opportunity to learn & grow.

By recognizing and nurturing your top performers, you can create a work environment that encourages growth, fosters talent development, and ultimately retains your most valuable employees.

Understanding the needs of top performers

Once you have identified the top performers in your organization, it's important to understand what these employees need to be successful. Ultimately, you want to retain these valuable employees so it is essential to understand and address their specific needs. Consider the following:

  • Top performers often seek opportunities for growth and advancement within the company, so pay attention to those employees that come to you explicitly saying they want to learn and grow.

  • Many top performers want to be rewarded and recognized for their contributions to your organization. So don't wait around, make sure your top performers are recognized.

  • Top performers often want new challenging projects to support their growth (think growth mindset); this helps them stay engaged, even when they have to do work that may not be the most exciting.

  • Top performers want to hear what's going well and what's not going well so make sure to deliver feedback and clear communication regarding their performance and career development.

  • Lastly, top performers want to have a balanced life - they want to give it all at work AND give it all to their personal lives when not at work. So creating a supportive work environment that values their contributions and provides a healthy work-life balance can play a large role in a top performer's job satisfaction and loyalty to the company.

Strategies for retaining top performers

When it comes to retaining your top performers, it's crucial to have thoughtful and effective strategies in place. Consider the following strategies to retain your top talent:

  1. Invest in continuous training and development: Providing opportunities for your employees to grow and develop their skills shows that you value their contribution to the company. This can look like training programs, coaching, mentoring, or even a continuous learning stipend where employees can take charge of the learning that most resonates with them. Continuous learning opportunities also helps keep those top performers engaged and motivated.

  2. Offer competitive compensation and benefits: Top performers are likely to be in high demand, so make sure you're offering competitive salaries and benefits to keep them satisfied and motivated. It's just good practice.

  3. Create a positive work environment: A positive work culture can significantly impact employee satisfaction and retention. Encourage open communication, recognize and reward achievements, and provide opportunities for growth and advancement within the company.

Remember, retaining your top performers is essential for the success and growth of your organization. I know it can be an expensive endeavor, but it pays off in huge ways.

Creating a culture of continuous learning and growth

To retain your best employees, it's essential to establish a workplace environment that embraces ongoing learning and development. I like to approaching this from a growth mindset perspective. I often create a session during a new hire's onboarding to clearly identify what a growth mindset is and connect this to the culture of the business. When employees on day one know that the culture of the company sees challenges as an opportunity to learn & grow, it can help to create a culture of continuous learning and growth.

Offering opportunities for employees to grow and enhance their skills not only boosts their job satisfaction but also increases their loyalty to the company. Encouraging a culture of continuous learning can lead to higher employee engagement and productivity, ultimately benefiting both the individuals and the organization as a whole.

Implementing mentorship and coaching programs

Mentorship and coaching programs are essential to help employees grow and reach their full potential. They provide personalized guidance and support, helping individuals develop their skills and knowledge. Mentorship programs pair experienced employees with newer ones, creating a valuable learning experience for both parties. Coaching programs involve professional coaches who work one-on-one with employees to set goals, overcome challenges, and enhance performance.

Our Founder Jordan King offers private 1:1 coaching sessions for employees, managers, and leaders. Jordan can work with employees 1:1 to created a tailored development program that can help managers & leaders enhance their skills, self-awareness, & leadership style. Implementing these programs, companies can foster a culture of continuous learning and development, leading to higher employee satisfaction and retention.

Providing opportunities for skill development and career progression

As mentioned above, companies that invest in their employees' skill development and career progression are more likely to retain their top performers. Offering opportunities for growth within your organization can increase employee satisfaction and motivation.

I encourage my clients to offer a series of skill development workshops open to all employees so they can enhance specific skills (like public speaking, project management, etc.). Additionally, I encourage my clients to develop job leveling and career mobility pathways for all roles within the organization. This allows an employee to know how they can advance their career within your business. Lastly, I train managers on how to craft career development plans with their employees so they know that the company is invested in their development.

Employees value workplaces that prioritize their professional development, as it shows that the company values their contributions and wants to help them advance in their careers. Providing avenues for skill enhancement and career progression can also lead to increased productivity and loyalty among employees.

Measuring the impact of talent development on employee retention

Talent development plays a vital role in keeping top performers on your team. Studies have shown that employees are more likely to stay in a company that invests in their growth and development. It's clear, when companies prioritize talent development:

  • Employees feel valued and motivated to contribute their best.

  • High-performing employees are more likely to stay and grow within the organization.

  • Companies can maintain a competitive edge by retaining their top talent.

These efforts don't come cheap. They will require a financial investment by the organization. So to ensure your business' money is being well spent and used appropriately, it is important for HR teams to measure the impact of talent development programs on employee retention. With this data at your fingertips, organizations can better understand the value of investing in their employees' continued growth and success.

If you've made it this far, then you know I'm passionate about this topic. Talent development plays a HUGE role in retaining top talent.
